Abstract
The purpose of this study is to explore whether the diversity characteristics of employees are sufficiently included in social welfare organizations and to examine how the employees¡¯ perception of inclusion-exclusion affects organizational performance. For this purposes 853 workers at community social welfare organizations across the country were analyzed using a structural equation model. As results of exploring the diversity characteristics, first, the men were more inclusive than women in social welfare where women could be represented as the mainstream group because of the high proportion and experienced parental leave were more exclusive within the organization. Second, it was found that employees who majored in social welfare at the undergraduate level and those with first-class social welfare had a higher perception of inclusion. Third the higher position and regular employees, the higher the perception of inclusion. These majorly explored diversity characteristics mediate perception of inclusion-exclusion and organizational commitment, and positively affects organizational performance. In other words, it was revealed that diversity characteristics, which had no direct influence on organizational performance, had an indirect effect on organizational performance by increasing organizational commitment through the inclusive perception. Through this study, for the first time in Korea, it was possible to explore the diversity characteristics that make a difference in inclusive perception within social welfare organizations. And It is meaningful in that it empirically revealed that the employees¡¯ perception of inclusion-exclusion is a major factor in enhancing organizational commitment and organizational performance.
